Strategic Leadership Development for SMEs — starting at the top and cascading through the team

Leaders today are carrying enormous demands, often while working harder than ever. They do not have the bandwidth to question every decision or wonder, “How am I supposed to handle this again?” when up against it.
Our coaching removes that load. We work with each person’s motivations, strengths and natural style so that new ways of leading feel instinctive rather than effortful. The result is confident, consistent leadership that does not rely on willpower.
We have spent years helping CEOs and senior teams in growing SMEs strengthen how their organisations lead, decide and deliver. Our work always begins at the top - improving clarity, alignment and leadership maturity - and then cascades through the wider team so that changes take hold across the whole business.
This is not theoretical development - it's the real deal.
It is practical, grounded work that has consistently improved performance, reduced friction and given CEOs the space to lead. Our approach delivers:
Stronger leadership and clearer decision-making at the top
We create dedicated space for CEOs and senior leaders to step back from the noise, address long-standing issues and develop the behaviours that set the tone for the organisation. This reliably leads to better decisions, sharper priorities and greater confidence across the senior team.
More consistent behaviour and better management throughout the organisation
We have helped many SMEs strengthen their senior managers and middle leaders. We refine existing strengths and close gaps through practical, commercial guidance. The result is more maturity, cleaner communication and far fewer repeated issues.
Teams that work well together and understand what ‘good’ looks like
Across dozens of organisations, our training has helped teams communicate clearly, solve problems early and collaborate without drama. People know what is expected, how to deliver it and when to escalate.
Structures and people systems that support performance
We ensure roles, expectations and processes are practical, proportionate and aligned with growth. Whether working alongside an HR team or supporting a part-time HR lead, we make sure improvements are embedded properly and nothing is left hanging.
“Most SME CEOs don’t need to be told they’re firefighting. They already know it. What they want is a way out — one that strengthens leadership at every level rather than adding more pressure at the top.”
The result has been proven. You arrive at a business where leadership is strong at the top, behaviour is consistent throughout, people work well and grow together and the CEO finally has the space to lead rather than firefight.
We have no fixed ideas about what you need
We have proven abilities as coaches, mentors, trainers and advisors. However, this isn't about throwing it all at your business and seeing what sticks. We begin with a brief discovery call and a rapid diagnostic to clarify your objectives, current reality and measures of success. From there, we design an integrated plan that brings in whatever is needed coaching, training and mentoring together so leaders, managers and teams develop in step. We deliver in short, focused sprints that fit around the day job, with clear milestones and visible wins. We measure what matters — performance, retention and confidence — and we refine as we learn. The aim is lasting capability: your people leave each phase better equipped, and your business feels the benefit quickly.

Everything we do starts and ends with authenticity.

When we show up as our real selves, people believe us, trust us and follow our lead. Authenticity is not soft - it is the most reliable route to strong leadership, resilient teams and sustained performance.
Authenticity is the cornerstone of our work. Over many years we’ve seen, repeatedly, that authenticity creates significant business advantages.
Partly, this is because it is how we have always worked and it has worked for us. More importantly, it is because the evidence is overwhelming.
Research shows consistently that:
-
People who bring their whole selves to work achieve around 30% more each week.
-
They are more resilient, more focused and more energised.
-
Authentic leaders communicate clearly and compellingly - and their teams follow with confidence and conviction.
In practice, authenticity shapes how we support people. We will never:
-
Encourage someone to pretend to be something they aren’t.
-
Suggest a leader manufactures positivity they do not feel.
-
Promote “fake it till you make it”. If someone is struggling with confidence, we help them understand the root of their insecurities - and then build genuine, lasting resolve.
Authenticity isn’t a slogan. It’s the most reliable route to strong leadership, healthy teams and sustainable results.
In-house coaching is a powerful benefit, empowering your team and strengthening your organisation.
Listen to Jenefer talk about the coaching we offer
Between us we have more than 5,000 hours of coaching experience, working with people whose needs vary enormously. Some want targeted refinement; others are rebuilding after a profound loss of confidence.
Our work is always tailored. We draw on deep expertise, but we never apply a formula. We respond to the person, the context and the ambition - and we help them find the most effective, sustainable way forward.

The skilful use of AI is vital for any organisation that wants to add value while saving time.
We love AI. We are both enthusiastic adopters of the technology. We have already advised many people on how to get the best from AI tools and we are on a constant journey of discovery.
However, we also appreciate fully that you have to know "what good looks like" first before you ask AI to solve your problems. You need to know exactly what to ask so that you get the answer you need and not just an answer that has been trotted out a thousand times over.
Increasingly we are bringing AI into all of our training programmes. Where a client already has the technology, then we will upskill so that we teach with true conviction. Where it is just a question of learning into ChatGPT or similar, we teach methods and ways of judging the answers generated.
We also use the AI Maturity Index to enable organisations to judge their AI picture. Read more here on that assessment and its benefits.
We began our journeys in blue chip professional services firms on different continents. In those worlds we learned the importance of highest standards, accuracy, delivery and impact.
We met six years ago while working for an SME lender - Heather as an Organisational Psychologist & Coach, and Jenefer as Head of People. Despite our differences, we connected instantly. Our contrasting styles bring a valuable balance to our work. When working within organisations, having diverse approaches ensures we can connect with and support a wide range of personalities.
